Investigating the Relationship Between Inclusive Leadership and Perceived Organizational Support: The Mediating Role of Interactional Justice and the Moderating Role of Gender (Case Study: Employees of Tehran Municipality)

This study aimed to investigate the relationship between inclusive leadership and Perceived Organizational Support (POS), with interactional justice serving as a mediator and gender acting as a moderator among the employees of Tehran Municipality. The research is applied in terms of objective and descriptive-correlational in terms of methodology. Data were collected from 460 employees of Tehran Municipality (243 males and 217 females) selected through multi-stage random sampling. The research instruments comprised standard questionnaires for inclusive leadership (Carmeli et al., 2010; $alpha = 0.89$), perceived organizational support (Eisenberger et al., 1986; $alpha = 0.87$), and interactional justice (Colquitt, 2001; $alpha = 0.85$). Data analysis using Structural Equation Modeling (SEM) in AMOS revealed that inclusive leadership exerts a positive and statistically significant impact on perceived organizational support. Furthermore, interactional justice as a mediating variable explained $35%$ of this relationship. Gender moderation analysis highlighted a significant difference: the relationship between inclusive leadership and POS was stronger among females than males. These findings emphasize the necessity of training leaders in inclusive behaviors and designing targeted gender-sensitive policies within Tehran Municipality. The primary limitation of this study lies in its cross-sectional design and sampling from a single organization. Future research is encouraged to adopt longitudinal approaches and examine additional moderating variables, such as work tenure, to foster a more comprehensive understanding of these dynamics.
